A Phenomenological Study On The Mentoring Experiences Of Teachers Of Color In New Orleans, Ingrid Alvarado Nichols

Mentoring has been used for centuries as a way for a person to pass on knowledge, skills, or support to a less experienced person. Mentoring in the workplace, however, was not studied until the early 1980s, and then more than a decade later, mentoring was studied in the context of the K-12 teacher workforce. Mentoring has improved teacher effectiveness (Yuan, 2015; Koedel, 2009; Campbell and Malkus, 2011); increased teachers’ self-efficacy (Ingersoll & May, 2011; Saffold, 2005; Louis, 2016); and contributed to teacher retention (Ingersoll & Kralik, 2004; Cohen & Fuller, 2006). Most mentoring studies and theories, however, have been developed with a teacher population that is largely White. While about 50% of students in K-12 public schools in the U.S. are non-White, only 18% of teachers are non-White. Because teachers of color have a profound and positive impact on students, they are worth studying.

The purpose of this study is to understand the mentoring experiences of teachers of color in K-12 public charter schools in New Orleans, and to explore how teachers of color benefited from mentoring in the areas of career development and psychosocial support. The researcher utilized a qualitative, phenomenological approach by interviewing ten participants and analyzing the essence of their experiences. Using qualitative methodology. the researcher examined motivations, social support networks, and challenges college women face in student leadership positions. Four semi-structured interviews were conducted at a midsized university in the Midwest with college women in various positions of organizational leadership. The researcher identified motivational factors for women to apply for leadership positions as well as described the social support network that exists for college women in positions of leadership. Challenges college women face in achieving higher leadership positions were also identified. Lastly, recommendations were made for student affairs professionals and women in leadership based on the research findings.

Studies of the effectiveness of women’s leadership have been recommended by researchers for over three decades (e.g. Eckman, 2004; Edson, 1988; Schmuck, 1981; Shakeshaft, 1989). Burke & Nelson (2002) and Smulyan (2000) have suggested that a woman’s leadership experience is fundamentally influenced by gender. As greater numbers of women fill educational administration positions previously held by men (Addi-Raccah, 2006; Rusch & Marshall, 2006), opportunities to study leadership differences and effectiveness of men and women in meeting unique demands of their campuses can be measured. Although issues related to women leaders in superintendent positions have been explored (Tallerico, 1999; Brunner, 1999; Blount, 1998; Grogan, 1996), few studies have investigated women’s leadership at the campus level (Goldberg, 1991; Ortiz 1982; Shakeshaft, 1989; Schneider, 1986). Furthermore, identification of the complex leadership attributes of women might clarify the dynamics of their advancement into campus administration (Burke &Nelson, 2002).

Status Of Women In Higher Education: A Metanalysis Of Institutional Reports, Kathleen Brittamart Watters, Carolyn Ridenour

The authors examined twenty-one institutional reports on the status of women on American college and university campuses. The analysis revealed a dominant discourse of women positioned as dependent on men. Among the five emergent themes included, first, the reality that women were marginalized on these campuses and second, overrepresented in lower power positions. Third, evidence suggested an unequal distribution of salary and perquisites by gender. Fourth, adopting policies toward equity can lessen gender discrimination; however, not with a lack of a strong public and visible commitment to equity by campus leadership, the fifth theme. According to the Wisconsin Department of Public Instruction (2014), 74 percent of Wisconsin’s teachers are women, while only 26 percent of Wisconsin’s superintendents are women indicating a significant disparity among the educational ranks. Studies have claimed that women are obtaining their superintendent credentials at the same rate as men, yet in the state of Wisconsin, women account for a mere 22 percent of licensed candidates.
