Breaking The Cycle Of Abusive Supervision: How Disidentification And Moral Identity Help The Trickle-Down Change Course, Shannon G. TAYLOR, Matthew D. GRIFFITH, Abhijeet K. VADERA, Robert FOLGER, Chaim R. LETWIN 2019 University of Central Florida

Breaking The Cycle Of Abusive Supervision: How Disidentification And Moral Identity Help The Trickle-Down Change Course, Shannon G. Taylor, Matthew D. Griffith, Abhijeet K. Vadera, Robert Folger, Chaim R. Letwin

Research Collection Lee Kong Chian School Of Business

Studies show that abusive leader behaviors "trickle down" to lower organizational levels, but this research ignores that many abused supervisors do not perpetuate abuse by harming their own subordinates. Drawing on social-cognitive theory and related research, we suggest abused supervisors might defy rather than emulate their managers' abusive behavior. Specifically, we predicted that some abused supervisors-namely, those with strong moral identities-might in effect "change course" by engaging in less abuse or demonstrating ethical leadership with their subordinates to the extent they disidentify with their abusive managers. Across 2 experiments (n = 288 and 462 working adults, respectively) and a field study ...

A Sociopolitical Perspective To Understand When And Why Supervisors Endorse And Implement Employees’ Suggested Changes, Huaizhong Chen 2019 West Virginia University

A Sociopolitical Perspective To Understand When And Why Supervisors Endorse And Implement Employees’ Suggested Changes, Huaizhong Chen

Graduate Theses, Dissertations, and Problem Reports

When employees make suggestions for changes to their supervisors, they are providing raw materials potentially critical to the organization’s continuous improvement and adaptation. However, research suggests that supervisors do not always react favorably to employee voice behavior. The purpose of this study is to unravel the mediating and moderating mechanisms that can explain when and why employee voice behavior leads to supervisor endorsement and implementation. Specifically, taking a sociopolitical perspective, I argued that supervisor motive attributions for employee voice behavior can explain the extent to which supervisors endorse and subsequently implement employee voice. Furthermore, I argued that the mediating ...

Global Aviation System: Towards Sustainable Development, Marina P. Bonser Dr.

International Journal of Aviation, Aeronautics, and Aerospace

Aviation around the world has integrated into a global system. As the integration process continues, more aspects and levels of it need to be lead towards the sustainable development of the whole system via advancing strategic management, global communication proficiency, and technological expertise. It becomes essential to enrich global language (English) proficiency with cross-cultural communication competence not only for communication in the air but also for airport security, passenger and cargo services, aircraft and equipage engineering, building, and maintenance. Nowadays lower levels of management need more advanced strategic thinking and problem solving skills, and higher levels of management need global ...

Prevention-Focused Giving Wears Off Over Time: An Investigation Of The Relationship Between Regulatory Focus And Prosocial Behavior, Lindsey Li 2019 University of Pennsylvania

Prevention-Focused Giving Wears Off Over Time: An Investigation Of The Relationship Between Regulatory Focus And Prosocial Behavior, Lindsey Li

Wharton Research Scholars

This paper investigates the effects of prevention focus and promotion focus orientations on giving behavior over time within a job role. A field study was conducted with over 200 employees at a call center in Mexico City. Participants completed survey measures on their regulatory focus and their engagement in giving in the workplace, operationalized as helping behavior and voice. It was found that promotion focus had a significantly positive effect on helping behavior and voice. Conversely, prevention focus was not significantly associated with either helping or voice. Lastly, the interaction between promotion focus and tenure did not yield a significant ...

Toxic bosses harm employees in countless ways — for instance, by lowering morale, diminishing well-being, and increasing work-family conflict. Estimates suggest abusive supervision costs organizations millions in lost productivity, employee turnover, and litigation each year. Although prior research has found that leader behaviors can “trickle down” to affect the actions of employees at lower organizational levels, surely not all abused supervisors abuse their own subordinates. So when do supervisors perpetuate abuse in organizations, when don’t they, and why?

The Effect Of Taking A Paternity Leave On Men’S Career Outcomes: The Role Of Communality Perceptions, Anja Krstic 2019 Wilfrid Laurier University

The Effect Of Taking A Paternity Leave On Men’S Career Outcomes: The Role Of Communality Perceptions, Anja Krstic

Theses and Dissertations (Comprehensive)

Paternity leave policies, important tools for promoting gender equality that give men an opportunity to care for their newborn children, are becoming increasingly popular and legislated worldwide. However, there has been little research on how paternity leaves impact men’s careers and the research that exists has been inconclusive. This is problematic because, while men are increasingly being encouraged to take paternity leaves, they fear that such leaves may undermine their careers. Counter to these fears, by integrating the literature on changing norms regarding effective leadership with expectancy violation theory, I suggest that taking a paternity leave can enhance others ...

Mindspace And Development Of Organizational Culture In Aviation Safety Management, Wilson Gilliam Jr 2019 Embry-Riddle Aeronautical University

Mindspace And Development Of Organizational Culture In Aviation Safety Management, Wilson Gilliam Jr

International Journal of Aviation, Aeronautics, and Aerospace

Abstract

The organization’s role in establishing a culture fertile for safety development, risk management and mitigation is paramount. Barriers to the effectiveness of aviation safety systems may emerge when human biases interfere with the basic processes of safety management systems. Biases come in many forms and can serve as unconscious discriminatory behaviors against a person’s race, gender, sexual orientation, profession, skill level or other characteristic. Biases can also result from instinctive reactions and habitual patterns serving to protect one’s status, sense of belonging, desire to be viewed as normal and other characteristics. Minimizing biases within an organization ...

Great Idea, Now What? Three Essays Examining The Relationship Between Organization Design And Commercialization Of Knowledge, John Charles Eklund 2019 University of Pennsylvania

Great Idea, Now What? Three Essays Examining The Relationship Between Organization Design And Commercialization Of Knowledge, John Charles Eklund

Publicly Accessible Penn Dissertations

Innovation is a key driver of a firm’s overall performance. Within an organization, innovation involves multiple actors transforming a firm’s knowledge into a final market offering. How an organization is designed can shape this transformation by influencing actors’ behaviors and interactions. However, despite prior studies, our understanding of the relationship between organization design and innovation is somewhat limited.

In this dissertation, I offer a framework in which I conceptualize innovation as a process consisting of upstream tasks around invention, and downstream tasks around product development and commercialization. This enables me to combine both knowledge- and incentives- based views ...

Getting The Best Of Us: Multinational Corporate Networks And The Diffusion Of Skill-Selective Immigration Policies, Vivienne Born 2019 University of Pennsylvania

Getting The Best Of Us: Multinational Corporate Networks And The Diffusion Of Skill-Selective Immigration Policies, Vivienne Born

Publicly Accessible Penn Dissertations

Populist backlash has emerged as an alarming trend shaping immigration policy across the developed world in recent years. At the same time, a less-sensationalized pattern has appeared in the form of policies designed to attract the highly skilled. In the face of so much anti-immigration sentiment, how can we understand this push for global talent? One possibility is that these seemingly divergent agenda are but two sides of the same coin. Policymakers and members of the business community point to labor shortages and a global war for talent as justifications for skill-selective policies. Yet some in the academic community contest ...

Applying Sentinel Event Reviews To Policing, John Hollway, Ben Grunwald 2019 University of Pennsylvania

Applying Sentinel Event Reviews To Policing, John Hollway, Ben Grunwald

Faculty Scholarship at Penn Law

A sentinel event review (SER) is a system-based, multistakeholder review of an organizational error. The goal of an SER is to prevent similar errors from recurring in the future rather than identifying and punishing the responsible parties. In this article, we provide a detailed description of one of the first SERs conducted in an American police department—the review of the Lex Street Massacre investigation and prosecution, which resulted in the wrongful incarceration of four innocent men for 18 months. The results of the review suggest that SERs may help identify new systemic reforms for participating police departments and other ...

Virtual Proximity To Promote Expatriate Cultural Adjustment, Innovation, And The Reduction Of Stress Levels, Tom Coughlan, David J. Fogarty, Sara R. Fogarty

International Journal of Applied Management and Technology

Given the dramatic increase in the number of expatriates living and working abroad, there is a need to advance the research into how to make sure these employees achieve success on their assignments. Often, these expatriates assume managerial roles and are intended to be the gatekeepers of information. Typically, this information is necessary for the success of their colleagues, in both their home country and their host country. The expatriate’s role is to facilitate the integration of organizational knowledge from both their home and host countries, as well as key sources in their host country’s local environment. However ...

To Link Or Not To Link? Multiple Team Membership And Unit Performance, Eean R. Crawford, Cody J. Reeves, Greg L. Stewart, Stacy L. Astrove

2019 Faculty Bibliography

Multiple team membership is common in today’s team-based organizations, but little is known about its relationship with collective effectiveness across teams. We adopted a microfoundations framework utilizing existing individual- and team-level research to develop a higher-level perspective on multiple team membership’s relationship with performance of entire units of teams. We tested our predictions with data collected from 849 primary care units of the Veterans Health Administration serving over 4.2 million patients. In this context, we found multiple team membership is negatively associated with unit performance, and this negative relationship is exacerbated by task complexity.

The Role Of The Black Church In Addressing Collateral Damage From The U.S. War On Drugs, Donald L. Perryman

Dissertations & Theses

This research is a qualitative examination of African American pastors from urban communities who address the needs of congregants and/or local communities affected directly, or indirectly by mass incarceration. The Black Church, because of its unique sociocultural location and historic role as resource for Black social and economic problems, must help supply the answers to the devastating collateral damage of mass incarceration that primarily affect children and families. The study sets out to understand urban pastors’ perceptions of the role of the Church in the post mass incarceration era. Specifically, the study examines the unique contributions of the African ...
